A study published this month analyzed more than 50 million job postings across 28 European countries, conducted 37 interviews with hiring managers, and tested the pattern in a controlled experiment with 1,200 recruiters. Remote postings demand about 25% more skills, experience, and credentials than identical in-person postings from the same employer, with the same title, and more experience and higher credentials than identical in-person postings from the same employer, same title, same year. Same job. Only the location changed.The driver they call most consequential: remote work dismantled the informal training infrastructure that used to turn a promising junior hire into a capable one. The hallway conversation that catches a mistake before it compounds. The shoulder tap that transfers judgment nobody ever wrote down. A cited study found that software engineers who sat near teammates received more informal mentoring, with the biggest gains going to the least experienced people in the room. That effect vanished once offices closed.The consequence lands on the population RISEUP@work was built for. Young professionals in their first fifteen years of work are losing informal mentorship, facing sharper unemployment in remote-capable roles, and, per a separate study of 588,000 workers over a decade, carrying a measurable mental health cost. The researchers ruled out AI as the primary cause: controlling for AI exposure largely eliminated its effect on junior hiring, while the remote work effect held.Their prescription for employers is to rebuild mentoring deliberately.
